Why do organisations struggle to implement psychological safety in practice?
Because psychological safety has not yet been integrated into the way the organisation operates.
In my previous articles, I explored awareness creating a shared language and understanding recognising how people experience pressure, uncertainty, adversity and change.
But awareness and understanding alone do not create organisational change. Implementation does. This is the stage where many organisations struggle.
They invest in training. They develop policies. They launch wellbeing initiatives. Yet employees often continue to experience inconsistent support, fragmented approaches and uncertainty about where responsibility sits.
What does implementation actually require?
Six elements — not another initiative.
- An integrated and multidisciplinary approach
- Strong internal support and commitment from the beginning
- A tailored assessment that reflects the organisation's unique context
- A long-term strategy rather than isolated interventions
- Active participation and dialogue with employees and worker representatives
- Practical expertise that translates awareness into action
Together, these elements help organisations move beyond good intentions.
Where does implementation become visible?
Not in what an organisation says in what people consistently experience.
Psychological safety is not experienced through policies alone. It is experienced through recruitment processes, leadership behaviours, incident response, organisational change, return-to-work processes, team interactions, decision-making, and the countless everyday moments that shape how work is experienced.
Why does this matter for the organisation as a whole?
Because people don't experience organisational strategies. They experience organisational systems.
Through my international work, I have learned that organisations achieve sustainable change when psychological safety and psychosocial risk management become part of everyday work processes rather than standalone programmes.
Implementation is where psychological safety stops being an aspiration and starts becoming an organisational capability.
